兼顧效率與安全的一箭雙鵰!探討多工時間適配與安全績效之關聯性:職涯使命之調節式中介效果

摘要

近年來全世界意外事件頻傳,如何提升安全績效已被普遍關注。然而,隨著科技環境急遽的發展與數位時代的來臨,多工時間觀(同時多工)已在職場中屬於普遍要求。可惜的是,大多數研究均聚焦在多工時間觀與工作績效的探討,似乎忽略安全績效之重要性。鑑此,根據安全綜合模型與自我決定理論,主要探討來自工作環境的「多工作業要求」與員工的「多工時間觀」傾向,當兩者之間達成適配(即多工時間適配),是否能透過工作敬業進而提升安全績效。此外,本研究進一步探討部屬的職涯使命是否會強化多工時間適配與工作敬業之間的關係,進而增加安全績效。以496位來自國軍高風險部隊的部屬與其主管配對的有效問卷,採用Mplus 8.3進行整體路徑分析發現:(1)部屬的工作敬業會正向中介多工時間適配與安全順從之間關係;(2)部屬的工作敬業會正向中介多工時間適配與安全參與之間關係;(3)部屬的職涯使命會正向調節多工時間適配與工作敬業之間關係;(4)當部屬具高程度職涯使命時,工作敬業對多工時間適配與安全順從/安全參與等兩條中介路徑都有增強效果。最後,根據研究發現提出理論貢獻、管理意涵、與未來研究方向,以供後續研究參考。

ABSTRACT

With the rapid changes in the global technology and technological environment, the requirement of Polychronic has become a common trend in the workplace. Of course, whether Polychronic affect safety performance is an important research topic. In view of this, according to the comprehensive safety model and self-determination theory, this study explores the adaptation of subordinates’ environmental requirements for simultaneous multitasking and their Polychronic values.That is,whether the adaptation of employees’ multitasking time can improve safety performance through work dedication, such as safe compliance and safe participation is a big issue to be discussed. Furthermore, this study introduces career calling to explore whether subordinate career missions can strengthen the relationship between polychronicity fit and work engagement to increase safety performance. Based on the valid questionnaires of 496 subordinates from high-risk troops of the National Army and their supervisors, the overall path analysis was carried out using Mplus 8.3, and it was found that: (1) subordinates' work dedication will positively mediate the relationship between polychronicity fit and safety compliance; (2) Subordinates’ work engagement will positively mediate the relationship between polychronicity fit and safety participation; (3) subordinates’ career calling will positively regulate the relationship between polychronicity fit and work engagement; (4) When subordinates have a high-level career calling, work engagement has an enhanced effect on the two mediating paths of polychronicity fit and safety compliance/safety participation. Finally, based on the research findings, the theoretical contributions, management implications, and future research directions are proposed for follow-up research reference.
